Homophily refers to the tendency to prefer to work or interact with people
who are similar demographically and attitudinally. While homophily can be
useful for easing initial interaction in a group of people, it can also restrict
creative thinking and balanced decision making (Cox, 1993). WDen top
management in an organization is dominated by one demographic group
(e. g., European American men) and when decisions about promotion
are
based, even in part, on their preference for working with people who are
demographically similar, then a significant bias has entered the
advancement process. The impact of a preference for homophily has been
documented in major corporations (Appold et al., 1998 ; Cox, 1993 ; MorTison,
1992). Since women of color differ in two demographic characteristics
from European American men and in one demographic characteristic from
European Arnerican women, they may be even nore likely to experience
marginalization at work (Bell et al., 1993). Related to this unspoken
preference are the simple lack oj z¢nderstanding that male CEOs may have for
the obstacles experienced by women leaders (Catalyst, 2001 ; Raging et al.,
1998) and the avoidance oftaking a stand on women's advancement by the
many men who do not consciously oppose gender equality (Hale, 1996).
Another organizational baiTier found in Table 12. 1 refers to a model of
leadership development based on interviews with 196 leaders. The model
included three components : clialtenge, recognìtìon, and sztpport (MorTison,
1992). Challenge refers to assignments that promote teaming, while
recognition refers to both rewards and resources. Support refers to acceptance,
mentoring, and benefit packages that foster worklnonwork balance.
Challenging assignments, entailing new situations, broad responsibility,
and adverse conditions (Mccall, Lombardo, & Morrison, 1988 ; }íorTison,
1992 ; ohlott et al., 1994), 1Jnay become even more stressful when the
challenges of the assignment are multiplied by prejudice, isolation, and
tokenism. Organizations have often made the mistake of relying entirely
on
challenge to develop leaders, when challenge would actually create more :
effective learning if it were balanced with recognition and support. In the
case of women leaders, organizations have often sought to address this
imbalance by limiting the challenge of assignmentå given to women, when
better alternatives would have been to reduce the impact of prejudice and
