Perceived organizational support
POS can be described as the extent to which employees perceive their organization to value their contribution and to be concerned about their well-being. Since supervisors act as agents of the organization —for example, when they guide or evaluate subordinates —followers tend to attribute a leader’s supportive behavior to the organization. Indeed, research has shown that the support a supervisor shows to subordinates affects POS significantly. Transformational leaders are considered to strengthen POS through their ability to devote attention to followers as individuals. We express this view as follows:
H2a: Transformational leadership behavior influences POS and thus has an indirect positive effect on the commitment of subordinates to mission change.
