Throughout time there have been different policies incorporated into the workforce to meet the needs of the ever changing generational differences. One of the first policies was the anti-discrimination policy. Leaders need to pay attention to age-related discrimination in their workplaces, as there are many practices -- especially in hiring, promotion, job security, access to benefits and training opportunities and pay -- that can put organizations at risk (Anonymous, 2009).
Baby Boomers hold the most knowledge about the company, as they typically work for the same company for many consecutive years. HR managers need to analyze their current workforce and plan strategic ways to keep Baby Boomers engaged to work for them as long as they can. Leaders recognize that business interruption due to losing strong and effective leaders or talented technical professionals is a costly and unwanted course that they don't want to take (Anonymous, 2009).
Based on their unique traits and personalities, each group expects something in return for their work. Baby Boomers are loyal workers, and with retirement around the corner employers have to develop a means for them to remain engaged and possibly push retirement back for another couple of years. Pension plans and social security benefits have been recreated and formulated to address this concern as well as ensure the knowledge worker will remain in the workforce for another couple of years (Anonymous, 2009).
Field analyzes Walgreen's culture and mentions that generous and flexible HR policies have allowed Walgreens' mature employees-and the teen set, as well-to enjoy flexible work hours, supportive management and seemingly unlimited upward mobility. Those practices have created a welcoming and attractive work environment for both generations, which only deepens Walgreens' employment well of opportunity (Field, 2006).
Organizations need to determine what motivates Baby Boomers, Generation X, and Generation Y employees and design benefit packages that are appealing to all. Some of the other policies we have all experienced include: Vacation Pay, Leave of Absences (maternity, educational, etc.), 401K Retirement Saving Plans, and Medical/Dental coverage just to name a few.
HR Recommendations
Piktialis suggests Generational competence - the ability to understand, appreciate and meet the specific needs of different generations - can help an organization maximize the value of its human capital. In pursuit of generational competence, organizations will need to understand and build awareness of generational differences; manage employees differently, study how different generations interact, use products and access services within the enterprise, and design projects to provide opportunities for cross-generational collaboration (Piktialis, 2006). When management has the ability to understand each generation and how to change their leadership styles to actively communicate directions, it will only lead to future success.
Training and communication is the key to success. Aker mentions, whether a large, full-day training session is best, or if several podcasts or downloaded sessions can be viewed individually as part of orientation, fitting generational diversity training into your work schedule can be done. "The ideal prescription [for training] is having something in the on boarding process, which could be new-employee orientation, and then, every year, there should be some other kind of training: an update, a lunch-and-learn, or a company meeting," suggests Laura Bernstein, president and CEO at Des Moines, IA-based VisionPoint (Aker, 2009).
The type of work environment would determine which of these examples would best be suited. The most important aspect to keep in mind is the importance of implementing generational differences training for all of management to participate in early in their on boarding process with the company. Re-training is also another important piece. As HR professionals, it is important to follow-up with completed training and ensure management is prepared for any changes ahead.
As previously mentioned, a great number of Baby Boomers are expected to retire and leave the workforce within the next decade. How is management going to respond to this change? How are they going to properly prepare for this workforce change? This is where HR professionals need to build a strategic plan and analyze which positions will be opening, which positions might not be replaced, and how Generation X and Y employees will be driven to perform a job which a Baby Boomer was more passionate about then they would be. This process would be possible with the right training as well as the proper method of communicating to Generation Y and X of the future changes within the company.
